The goal of this research is to help organizations support neurodivergent employees in building and maintaining workplace relationships in hybrid work. The research will generate knowledge and practical, evidence-based solutions that organizations can use to improve communication, connection, and collaboration in everyday working life.
Hybrid work has changed how colleagues interact. Informal contact is less common, communication often takes place online, and expectations about interaction are not always clear. For neurodivergent employees, including people with autism or ADHD, who make up around 20% of the population, these changes can make workplace relationships harder to navigate. Working from home may reduce sensory overload but limit informal contact, while office days can be intense and unpredictable. Many neurodivergent employees experience reduced contact with colleagues, misunderstandings, or hesitation to speak up, which can affect their well-being.
This project responds to concerns raised by both employees and organizations about miscommunication, social overload, and unclear expectations in hybrid work. It starts from the belief that strong workplace relationships are essential for well-being, effective collaboration, and the ability to participate in work. When these relationships break down, the risk of stress, illness, and un- or underemployment increases.
To address these challenges, the project combines in-depth research with structured co-creation involving employees, organizations, and specialists. It follows neurodivergent employees over time to explore how they experience workplace relationships in hybrid settings and how they deal with challenges. It also examines how managers, HR professionals, and other organizational representatives understand these challenges and what support is currently available.
These insights will be used to co-develop, test, and refine practical solutions, such as communication agreements, training activities, and everyday team practices, that organizations can use to strengthen workplace relationships, belonging, and inclusion in hybrid work.
